Write short note on: Conflict management and negotiation process.
Conflict Management and Negotiation (7 Marks)
A. Conflict Management
Definition
Conflict is a process in which one party perceives that its interests are being opposed or negatively affected by another party. (Robbins). It can be functional (constructive) or dysfunctional (destructive).
Types / Levels of Conflict
- Intrapersonal - within individual (role conflict, goal conflict)
- Interpersonal - between individuals
- Intragroup - within a group/team
- Intergroup - between groups/departments
- Organizational level: Vertical, Horizontal, Line-Staff
By nature: Task conflict (about work content), Relationship conflict (personal), Process conflict (how work gets done). Moderate task conflict is functional.
Causes of Conflict
Competition for scarce resources, goal incompatibility, communication barriers, role ambiguity, personality differences, status incongruence, organizational change and structural differentiation.
Conflict Process (5 Stages - Robbins)
- Potential Opposition/Incompatibility
- Cognition & Personalization
- Intentions (Handling styles)
- Behaviour (Open conflict)
- Outcomes (Increased performance if functional, decreased if dysfunctional)
Conflict Handling Styles / Strategies (Thomas-Kilmann Model)
Based on Assertiveness vs Cooperativeness:
- Competing (Forcing): High assertiveness, low cooperation - Win-Lose. Use when quick decisive action needed, unpopular decisions. E.g., during crisis.
- Collaborating (Problem Solving): High assertiveness + High cooperation - Win-Win. Best for integrative solutions, learning, merging insights. Most effective but time-consuming.
- Compromising: Moderate both - Mini Win-Mini Lose. Expedient, temporary solution, equal power parties.
- Avoiding: Low assertiveness, low cooperation - Lose-Lose (withdrawal). Useful when issue is trivial or cooling off needed.
- Accommodating (Smoothing): Low assertiveness, high cooperation - Lose-Win. When relationship is more important than issue, or to build goodwill.
Modern Conflict Management Techniques
- Resolution Techniques: Problem solving, superordinate goals, expansion of resources, avoidance, smoothing, compromise, authoritative command, altering structure/variables
- Stimulation Techniques (to create functional conflict): Bringing outsiders, restructuring, appointing devil's advocate, altering communication channels
B. Negotiation
Definition
Negotiation is a process in which two or more interdependent parties with divergent interests attempt to reach agreement through mutual discussion and bargaining. It is the primary method to resolve conflicts.
Two Bargaining Approaches
1. Distributive Bargaining (Win-Lose / Fixed Pie):
- Zero-sum condition - one's gain is other's loss
- Focus on claiming value
- Used for: Salary negotiations, price bargaining
- Techniques: Anchoring, BATNA strength, withholding information
2. Integrative Bargaining (Win-Win / Expandable Pie):
- Cooperative, problem-solving - seeks to create value for both
- Focus on interests, not positions
- Requirements: Trust, information sharing, creativity
- Best when long-term relationship matters
Negotiation Process (5 Steps)
- Preparation & Planning: Define goals, BATNA (Best Alternative To Negotiated Agreement - Fisher & Ury), understand opponent, strategy selection
- Definition of Ground Rules: Where, when, who will negotiate, time constraints, agenda
- Clarification & Justification: Exchange of initial positions, explanations, demands
- Bargaining & Problem Solving: Concessions, give-and-take, tactics
- Closure & Implementation: Formalizing agreement in contract, follow-up
Key Concepts
- BATNA: Alternative if negotiation fails; stronger BATNA = more bargaining power
- ZOPA (Zone of Possible Agreement): Overlap between parties' reservation points
- Anchoring, Framing tactics
Skills for Effective Negotiation
Active listening, emotional intelligence, empathy, communication, problem-solving, ethical conduct.
Interrelationship
Conflict management often culminates in negotiation. Effective managers use collaborative style and integrative negotiation to convert conflict into creativity and improved performance.
Conclusion
Conflict is not to be avoided but managed. Optimal level of conflict enhances group performance. Negotiation is the key tool - shifting from distributive to integrative approach builds sustainable relationships and organizational effectiveness.
